Embracing Neurodiversity: Tapping into Unique Abilities in the Tourism Industry
Introduction
Neurodiversity is often overlooked in
a society that values formalities and uniformity. However, as people recognize
the unique wiring of each individual's brain, change is occurring. It's crucial
to acknowledge that every person's thought process is distinct due to life
experiences, culture, and brain functioning. Neurodiversity challenges
traditional notions of cognitive differences by celebrating the natural
spectrum of neurological abilities present in individuals. This article explores
into the significance of embracing neurodiversity in the context of Human
Resource Management (HRM) within the tourism industry and highlighting its
potential to unlock a plethora of unique strengths and talents.
The Concept of Neurodiversity and Its Significance in the Workplace
Source: YouTubeJudy Singer, an Australian sociologist on the autism spectrum, coined the term "neurodiversity" in the late 1990s to redefine conditions like autism, Tourette Syndrome, dyslexia, and nonverbal learning disabilities. She aimed to celebrate neurodivergent individuals' strengths and differences, moving away from traditional narratives (McFee, 2023).
Neurodiversity refers to the natural
variation in human brain functioning and cognitive styles, affecting conditions
like autism,
dyslexia, ADHD,
dyspraxia,
Tourette syndrome, Down syndrome. Neurodivergent individuals have distinct thinking, learning,
communication, and problem-solving styles compared to the majority of the neurotypical
population. As Kharat (2023) highlights encouraging neurodiversity in the
workplace unlocks untapped potential, as it enables exceptional talents and
unique perspectives. These individuals drive innovation, creative
problem-solving, and innovative approaches, enabling companies to stay ahead in
competitive markets.
In the tourism industry, this means
recognizing that neurodiverse individuals bring distinct cognitive abilities
that can contribute to innovation and improved guest experiences.
The Strengths and Talents Associated with Neurodiverse Individuals
Neurodiverse individuals possess a treasure trove of strengths that align remarkably well with the demands of the tourism industry. Sofie (2023) highlights the strengths and talents such as
- Attention to detail and accuracy: People with autism or ADHD can have a remarkable focus on specific tasks, ensuring meticulous work and catching small details that others may miss. According to Vercida (2023) JPMorgan reported that professionals in its Autism at Work initiative made fewer errors and were 90% to 140% more productive than neurotypical employees.
- Analytical thinking: Individuals with conditions like dyslexia or autism often possess exceptional problem solving and analytical skills, enabling them to approach challenges from unconventional angles.
- Creativity and originality: Neurodiverse
individuals bring innovative ideas, solutions, and fresh perspectives to teams
through their unique thinking. Companies can gain competitive edge and drive
positive change by tapping creativity.
- Passion and enthusiasm: Neurodivergent individuals often have a deep interest or curiosity in certain topics or fields. They can demonstrate a high level of dedication, motivation, and engagement in their work.
- Hyperfocus: Some individuals with neurodiverse traits can become deeply engrossed in their work, resulting in increased productivity and an ability to persist in complex tasks. MyDisabilityJobs (2023) cites that Hewlett Packard Enterprise conducted a program that showed that the neurodiverse teams are 30% more productive than the others.
These qualities can contribute to
innovation and performance in various sectors and roles. For example, some of
the most successful entrepreneurs, inventors, scientists, artists, and leaders
in history have been neurodivergent, such as Albert Einstein, Leonardo da
Vinci, Steve Jobs, Richard Branson, and Elon Musk.
In the tourism industry neurodivergent’s
keen attention to detail can enhance the quality of services, ensuring every
aspect of a guest's experience is finely tuned. Moreover, their creativity can
fuel innovative marketing campaigns and unique guest offerings, setting a
business apart in a competitive market.
The Best Practices for Recruiting and Retaining Neurodivergent Workforce
HRM plays a crucial role in creating an inclusive work environment that accommodates neurodiverse individuals. This involves,
- Diverse Job Postings: According
to Hr1vietnam (2017) to include neurodiverse candidates in the hiring process,
HR and recruiters should use inclusive language in job descriptions,
distinguish between "required" and "preferred," and make
requirements easier to understand for individuals with neurocognitive
conditions. Hiring managers can offer alternative approaches like video clips.
- Inclusive Interview Processes: Hr1vietnam
(2017) further highlights the importance of creating interview processes that
cater to diverse communication styles and sensory sensitivities, incorporating
practical tasks and assessments. Candidates may present differently, and
accommodations like eye contact, therapy, or service dogs may be needed during
the hiring process.
- Neurodiverse Interview Panels: Include
neurodiverse employees in interview panels for inclusive, empathetic experiences
and better candidate assessment.
- Education and Awareness: Equip HR
professionals and staff with knowledge about neurodiversity through workshops
and resources, fostering understanding and empathy. According to McFee (2023) it
is important to increase awareness to combat neurodiversity stigma and biases. This
involves redefining terminology and acknowledging that each individual has a
unique neurological makeup, with no one "normal" way of thinking or
processing information.
- Flexible Work Environment: According
to Campbell (2022) flexible work schedules benefit the entire workforce,
including parents, caregivers, and differently abled employees. They allow
people to set their own schedules and work from where they like, allowing them
to choose what works best for them. This flexibility can change over time or
day to day, and it positively impacts both physical and mental health. While
not everyone will want to work from home, it allows people to choose what works
best for them.
- Sensory-Friendly Workspaces: Noise-cancelling
headphones to reduce sensory overload, distraction-free workspaces for
employees with ADHD or on the autism spectrum. Balser et al. (2019) highlights
the positive impact of tailored accommodations on the work performance and job
satisfaction of neurodiverse employees.
- Mentorship and Support: The National Institute for Health Research (NIHR) (2016) published a report on the benefits of peer support groups for individuals with autism, emphasizing their potential in promoting social inclusion and reducing feelings of isolation.
Approaching recruitment, onboarding,
and retention strategies with flexibility and individualized mindset is crucial
for the tourism industry to tap into diverse talents and abilities of
neurodiverse individuals, contributing to a more vibrant and innovative
workforce.
Real Life Success Stories of Organizations Creating Inclusive Environments for Neurodiverse Employees
- Marriott International: Marriott has been
recognized for its commitment to hiring individuals with autism and other
neurodivergent conditions. They have partnered with organizations to provide
training and job opportunities in the hospitality industry.
- Hilton: has collaborated with
organizations like Autism at Work to provide meaningful employment
opportunities for individuals on the autism spectrum. They offer training and
support to ensure a successful work environment.
- AMC Theatres: While primarily an entertainment company, AMC Theatres is an example of a company that has embraced neurodiversity. They offer sensory-friendly movie screenings for individuals with sensory sensitivities. “AMC is proud to partner with the Autism Society to offer unique movie showings where we turn the lights up, and turn the sound down, so you can get up, dance, walk, shout or sing!” (AMC Theatres, 2023)
Apart from above, major companies like
Microsoft, Dell, IBM and SAP have demonstrated that when neurodiverse talents
are recognized and harnessed, businesses flourish. You can find more success
stories by following social media hashtags #ndengaged, #neurodiversityinbusiness
and #ndcommunity.
Conclusion
Encouraging neurodiversity in the
workplace benefits employees, enhances team dynamics, drives innovation, and
contributes to organizational success. By valuing diverse talents, companies
create a workplace that celebrates differences, promotes growth, and fosters a
sense of belonging. Prioritizing neurodiversity is a moral imperative and
strategic advantage. Therefore, embracing neurodiversity in the tourism
industry is not merely a call for diversity, it acknowledges the value of
diverse cognitive abilities. By utilizing the strengths of neurodiverse
individuals, the industry can create a vibrant workforce that redefines guest
experiences and drives innovation.

ReplyDeleteNice article and a good read.
It was a thoughtful article explaining a topic about a less-spoken topic. I enjoyed reading it, and it helped me expand my thinking beyond the usual tendencies. It is impressive to see how well-established organisations such as Marriott International, Hilton, and AMC Theatres encourage and facilitate in order to enhance neurodiversity within their organisations and provide meaningful employment opportunities for individuals on the autism spectrum. I appreciate you bringing this topic to the top of the table, and further, discussing the topic of neurodiversity in today's world is highly important due to several reasons. Firstly, promoting diversity and inclusion is a core value in contemporary society, and neurodiversity is a vital aspect of this broader effort. Recognising and accommodating diverse neurological profiles helps build more equitable workplaces that value the unique contributions of all individuals. In essence, discussing neurodiversity is not only a reflection of our evolving societal values but also a strategic step towards fostering inclusivity, innovation, and well-being in today's world.
ReplyDeleteHi Nimenika. This is a very informative article and interesting to read. I agreed with your points. By providing tailored support, fostering understanding, and accommodating different communication styles, the industry can unlock untapped talents.
ReplyDeleteHi Nemanika, although you have tapped into the tourism industry, I would like to thank you for elaborating on the topic of neurodiversity.
ReplyDeleteAs a mother with a son diagnosed with ADD, I am glad that you have written about it. Especially in a country like Sri Lanka, the conditions that you have mentioned are still a taboo subject for the majority of the people.
What I see is that there is a huge lack of awareness. People are afraid and hide behind social and religious values.
There is a long way to go for neurodiverse people to be considered normal rather than having a disability and to be accepted in the workforce.
